Diversity and Team Building are Key to Success in Todays Economy

Today's economic challenges are causing firms to operate more cost effectively. As a result, we are seeing business solutions such as international outsourcing, company mergers, and facility closings. The U.S. workforce is now more racially and religiously diverse, including a higher percentage of women and older workers.

Although diversity offers unlimited opportunities to enhance an organization's performance, it also brings new challenges that must be handled properly. These include the need to appropriately value diversity, find the balance between individual needs and group fairness, handle resistance to change, cultivate teamwork, and communicate openly. At the same time, your managers must stay focused on performance, retain valued employees, and leverage opportunities.

With the growing global economy, issues such as knowledge, service, and valuing employee competency has created a need for flexibility to drive the competitive edge. One of the great advantages of the global economy is the new breed of virtual worker and global virtual teams which leverage both competencies and skills from anywhere in the world at any time. As a result, many of these teams have a greater capacity to solve problems and create new solutions targeted at strategic goals. But, in the face of these synergies also come cultural differences and the need to establish trust and rapport. Competitiveness can make or break preparation for future growth. Competitiveness has become one of the most prominent business concerns in today's economy. Organizational responses to dealing with these challenges sometimes place greater stresses on employees struggling to understand their role inside the strategies.

Two areas that can improve organizational success are becoming more proficient at interpersonal skills and team building . Solving issues quickly and effectively can create a greater satisfaction within the workgroup. Building on Landfill Sites

We would like to emphasise that, if at all possible, building on landfill sites containing putrescible material, and which therefore are likely to be generating landfill gas should be avoided.

Some old landfills will be free from landfill gas, but do take great care to obtain expert advice before you assume that any particular landfill is truly free from landfill gas, and that therefore no risk exists. We have found that landfill sites are continuing to produce significant volumes of landfill gas, for many years and many sites are still producing gas after in excess of thirty years from closure.

However building land is in short supply in so many countries, and there are strong arguments to suggest that even in regions where land is still plentiful, we should re-use the land if at all possible. Building has taken place on some gassing landfill sites and no doubt more will take place in the future.

Experience has being gained in suitable protection measures, and it is apparent that two primary problems i.e. subsidence and methane/odour, have to be overcome.

Solutions are easiest if the landfill is not deep e.g. 3-4 m thick where digging out the waste locally to structures, followed by replacement by inert fill may be both the safest against explosion in case landfill gas seeps into the property, and be economically the most viable. An interceptor trench is often then required to prevent gas migrating from the remaining waste into the inert fill.

If it is not practical to remove the waste, then buildings are normally erected on base slabs which are themselves supported on piles driven into firm ground below the base of the landfill. The use of this construction technique will overcome subsidence problems.

The problem remains of preventing landfill gas present underneath the base slab from entering the building above. The simplest approach is to build an air space under the slab; the void is then ventilated naturally or artificially.

This technique has been used in the construction of many warehouses, supermarkets, and sports facilities. The normal practice has been to provide an air space of 300mm to 500mm depth, but some have been constructed as much as 1-1.5 m high to encourage dissipation of the gas by natural convection over large areas. Clearly, the use of natural air currents to vent the gas to the atmosphere is inherently safer than to rely on electrically driven fans, which may fail for many reasons.

Covering the ground underneath the slab with impervious material or a plastic membrane may help to minimise odour/gas emissions. Another approach is to again use piles but to lay the slab on a layer of porous rock on the landfill surface. Horizontal perforated pipes are placed in the porous material and are continuously pumped under a suction pressure, so that 1-2 air changes per hour are maintained under the slab, in some designs. However, the airflow rates required do vary greatly and need to be set by experts, in the knowledge of the rates of possible ingress at the site, under the maximum gas generation periods (normally during the highest rates of falling atmospheric pressure). This system has been successfully used in many properties, however, any system of forced ventilation will require to be maintained for many years, and the owner and future purchasers will have to commit to the cost of this.

These systems are often backed up by incorporation of a plastic membrane below the slab itself. Attempts to render concrete slabs impervious to gas by painting them with sealants have met with little success.

Surprisingly large volumes of gas can penetrate small cracks in concrete. It has been suggested also that gas problems can be overcome simply by spreading a thick (at least 1 mm, and normally HDPE) continuous plastic membrane over the ground surface and building on it, with suitable protection above and below the membrane to prevent penetration. This technique has been successfully carried out on at least one London motorway services area.

However, if the structure is above waste, this will settle over time, and piling is required to overcome subsidence, then one is faced with getting a good seal between the membrane and the piles which will remain intact after settlement. Attempts are often necessary to avoid trapping gas in pockets between cross-members under the slab, especially if groundwater level rises might push the gas upwards under pressure at any time.

It is also essential that if services such as electricity, gas, water, drainage, telecoms related etc, penetrate the slab (or raft) that they are also sealed in58A a satisfactory, and truly permanent, fashion.

As a final precaution it is suggested that rooms at risk in buildings on landfills are fitted with audible gas detection devices or that monitoring for methane is carried out regularly both during the construction phase and after the building is occupied.

The extracted gas can simply be vented to the air, but if significant flows of gas are involved it should be flared, both to overcome odour problems, and to comply with requirements of the environmental regulators. In most developed countries the regulators will require flaring in order to reduce greenhouse gas emission rates.

All these precautions may seem stringent, but one must never forget that a gas explosion, if it was to occur, is a highly dangerous event and the risk of major injury is very high. For

this reason both passive and active landfill gas migration risk prevention measures are normally used in tandem in these buildings.

All designs must be based on a good quality scientific data and detailed risk assessments, prepared only by acknowledged experts in this work.

Team Building - A New Paradigm

Sometimes you dont have the ability conduct team building from scratch. In a business startup you have a couple of choices. Your first choice is an obvious path of least resistance. In this scenario you simply place a classified ad in the biggest regional newspaper in your area and you find the most willing individual that have skills that are close to meeting your desired need. There is nothing wrong with this approach, but you dont always get a team oriented staff this way.

The second approach may be a bit more costly and require more time and attention to recruiting. In this second approach you work statewide, nationally or even internationally to find the key players that will develop a team.

In many businesses it is simply a staff of underlings that report to an overseer who dictates what they will do, how they will do it and when they will have it done.

In this scenario the only person that may be enjoying himself or herself would be the boss and even then it is doubtful.

You see, there is something liberating about pulling a group of motivated team members together that are on the same page and willing to work together to forge something altogether new with the passion they have for the core idea and principles of the organization.

Team building is becoming an art form for many businesses. The old saying, Many hands make light the load, doesnt always address the fact that when the many hands are happy the load becomes less of a burden and more an adventure with friends.

Its probably safe to say that most of us have had jobs where we feel like no one wants our input and we are simply allowed to retain a job at the express will of the boss and in direct proportion to our willingness to conduct ourselves in a manner similar to servants. We have no passion for the job and the thought of a collaboration exists only in taking out the trash or moving office furniture.

Perhaps the lack of team building is the reason overall job satisfaction continues to decline. It may also explain why home-based and ecommerce business has seen a sharp rise in popularity.

Ultimately from both the employers and the employees perspective team building is a dynamic that can both improve job satisfaction and increase productivity. These can happen, but it requires businesses brave enough to change the way they think about their employees and the role those employees have in relation to the ongoing success of a company every team member is passionate about.

The Four Stages To Reach Optimal Team Performance

Contrary to what many business owners and managers believe, teams are not pieces of machinery that can be assembled and then turned on. They are collections of individuals trying to work together. It is this human characteristic that leads to inevitable problems

All teams go through a difficult formative process that culminates in an optimal level of productivity. To help your team succeed, you must understand and appreciate the different stages in the development of that team. You must help guide your team through four difficult stages of struggle and adaptation if you want the team to perform at optimal performance every day.

The first stage of forming a successful team is when the actual team members come together and are charged with a task. This is the stage where there is the most anxiety and wariness for the new teammates. There are questions about who has the power, doubts about ones' own abilities or the abilities of other teammates, and prejudices or misconceptions about teammates all create an atmosphere of uneasiness.

In these uneasy times, people are looking for reassuring alliances, and thus cliques are formed, and it's from this grouping of concerned individuals that a team must be created. To help this team progress, you must reassure team members about the reasons they were asked to be on the team, and the individual responsibilities that come with team membership. They must become acquainted with the other team members. This is the stage where they will look to the leader or team creator for assurance.

The second stage of team building is when the individual members begin to ask questions. Some of the common questions they will begin to ask are, "Why am I here?" "Who are you?" "Who's in charge?" and "What is this team supposed to accomplish?"

It is in this stage that the team works out its goals, its roles, the relationships on the team, the nature of potential barriers, and infrastructure support. During this stage, different personalities, different agendas, and different backgrounds will lead to conflict about goals and roles. These conflicts have to be resolved before any work can be accomplished.

If your guidance was helpful in the first stage, it is essential in this one. You cannot leave the team to its own devices to sort out the conflicts. You must step in, explain limits, offer suggestions, and in general try to keep disagreements from breaking the team apart.

The first two stages of a team's development are stages of struggle and adaptation, of mistrust and defensive behavior. As conflicts are resolved, goals set and roles defined, the mistrust and defensiveness are replaced by trust and cooperation.

In essence, the formative stages of a team are a search for trust. Without it, teamwork is impossible, but be careful, because one misstep by a teammate or team leader can destroy the trust that has been so painfully created. Once destroyed, trust has to be rebuilt piece by piece.

Here are some suggestions for building or rebuilding trust:

- Have clear, consistent goals.

- Be open, fair, and willing to listen.

- Be decisive.

- Support all teammates.

- Take responsibility for team actions.

- Give credit to teammates.

- Be sensitive to the needs of team members.

- Respect others opinions.

The third stage of team building occurs after individuals on the team have struggled through and accepted their identities and their roles on the team. They are less defensive and more interested in moving forward with other team members to find solutions.

As less time is spent on battles the group gains focus and unanimity. Eventually, it reaches the optimum stage of performance, when the synergies of the team are operating at full capacity. The team has attained the fourth and final stage where it is at optimal performance.

Once a team is at optimal performance there will still be conflict, but not involving the destructive, individual issues of the second stage where conflicts were brought to the surface. Once the arguments have been decided, the team can move forward on its path toward the team goal.

List Building - Your First Autoresponder Message

So, you've got your squeeze page up and you're almost ready to start list building, right? You've chosen an autoresponder, and now you have to load messages into it. What should they say?

Let's take a "list building" newsletter, for instance. (Which really isn't a great topic if you're just starting out, because you're still learning. How can you tell other people how to build a list? RightDF4? But let's just use it as an example.) The first message should say

"Thanks for joining my list building newsletter, mailing list, etc. I'll be sending you tips/issues each week/every day about great list building strategies."

Then, give them their first issue or first tip about list building. In your P. S., remind them to pick up a copy of whatever it is you're selling that pertains to list building, be it yours or someone else's. And then, tell them it will really help them a lot.

Two caveats here:

Number one, try the product you want to sell people. Sign up, buy it, and then use it to see if it works well. If not, why would you try to pawn it off on someone else, just to make money? It's not ethical! Instead, find a product that you can solidly stand behind and let the people on your list know that you've used it and think it's awesome.

Number two, make sure the product is pertinent to the list. If you're writing to them about list building, an information product about Internet Marketing would be appropriate. But think about this, if you're writing about golf and try to sell those people a product about Internet Marketing, they'll think you're looney and you'll lose their trust. Only golfing products to golfers. See?

So, if you're writing about list building, choose a few list building products to promote.

The most important asset you have is your list. Never make the mistake of just sending product offers every single day, just random things that you haven't tried. If you do, you'll regret it and get tons of unsubscribes. What's worse is that you'll never get those people to trust you again.

If they buy your product great! Then, be sure to send them a thank you letter. And in that, you can always offer something else. Put them into a special autoresponder account for people who bought from you. Send them the same list of tips as you'd send to other list members, only offer them progressively more expensive products. If they trust you, they'll buy more than one.

But remember, don't treat your list members like ATMs. They're people. Only offer them things you're sure that will help them. You aren't forcing them to buy, but you are bringing great things to their attention that they might never have found on their own. When it's time to go to bed at night, you'll sleep well knowing that you're not just making money, but you're helping other people to succeed, too.

Building a list is one of the essential things that a business should not be negligent about. The database of e-mail address list that you manage and possess is one of the more important things that you should learn to control and manipulate. But prior to doing the controlling and manipulating, you need to learn how to build them up first. Below are some of the intermediate techniques that you can employ to ensure a list building:

a. You can opt at having a squeeze page on your site. The squeeze page basically allows capturing instantly the information of your visitors such as their e-mail addresses and other relevant contact information. There are some squeeze pages that do not permit the visitor to get out of the landing page or the squeeze unless information is provided.

b. Offer your visitors freebies in exchange of their contact information. You can entice your visitors to leave their e-mail address and/or any pertinent information in exchange of a freebie or any give away item. Based on research, this is the most effective way in convincing your visitors to leave their email address because they know they are getting something for free.

c. Exchange of information. One of the best ways to exchange information with your potential market is to respond to their e-mail of inquiries but you need to make sure that an auto sent response mail is to delivered asking first about their personal information in exchange of the information that they are seeking.

d. Join actively in forum sites. With these sites, you get to respond and reply to some of the inquiries being asked in the forum. Once they seek for more information, you can then ask them to send you an email instead.

How much time or money have you thrown at building your list? Did build an irresistible squeeze page? Have you placed ads anywhere you could afford? Or, have you paid for co-registration? Did you write some killer autoresponder messages and give away a bunch of free stuff? I mean, you've done it all right. You're chugging along, and BOOM! you start to get unsubscribe requests.

Does it depress you?

Probably.

But here's the thing... you shouldn't even be getting those messages. They are depressing! So, turn the option of getting a notice every time someone subscribes from your list off. Just turn it off! Th1C4Een, you won't know when someone does unsubscribe and you won't have to worry about it. The last thing you want to see in your mailbox are unsubscribe notices.

Don't take those personally, if you do insist on getting the messages. It could have nothing to do with you, personally. People often get the idea that their mailboxes are too full of stuff they signed up for a will just opt-out. No big deal! Replace the one or two you lose today with three or four tomorrow.

There is a way to check your unsubscribe rates over time, and that's by going to your autoresponder and looking at the stats. A good one will tell you which message is causing people to opt-out, if there is one. Then, you'll have to ask yourself, "Why?"

Could it be one of the messages in your series? Perhaps. If so, you need to figure out at what point the user unsubscribed. Which message might be turning people off. Your autoresponder may have a feature that tells you which message people drop out at, over time. If you take a look at this after a few months and see that message 3 is turning people away, look at it and decide why. Maybe you need to rewrite it or perhaps you need to change your offer. Or, it could be the subject matter. You may have to come up with something completely new.

But you'll need to test those things. First, try changing your headline. Wait awhile. If people are still unsubscribing, then rewrite. If that doesn't work, try changing your offer. Only test one thing at a time. But don't try to save time by just coming up with something new because you really don't know what's sending people away, until you test.

The thing to remember is that you will always have unsubscribes. You just will! Rather than taking them personally and allowing them to drag you down, approach them like a businessperson. Figure out why it's happening and fix it! Since your list is the most valuable asset you have, it's well worth the time and effort to keep it running smoothly.

The concept of waterproofing or protecting buildings against the damaging action of water derives from the need to avoid water and humidity related elements that act negatively upon constructions. This negative effect can present itself in several ways, creating health problems, structure deterioration, facility damage and others. Not to mention, that repairing a building damaged by water can be very expensive!

Permeability most frequent causes are: porous or flawed material, badly sealed splices, crack existence, building defects and inadequate surface pendant.

However, we can find different kinds of humidity: the one that gets in from the outside (because of rain, different kind of water infiltrations, ground humidity or underground water), buildings own humidity (permanent or because of the construction) and the one produced gradually by the building (because of its service as well as due to condensation and water leaks).

Based on waters origin and effects on buildings and concrete, waterproofing systems have been classified:

- Surface waterproofing: done with coating plates, bituminous emulsions, vinyl pastes, resins and sealants.

- Integral waterproofing: integrated to the mass of concrete, affecting its permeability.

- Hydrophanous waterproofing: integrated to the mixing water or used as curing systems, allow the improvement of concretes characteristics such as workability, compression resistance, decrease of reinforcement steel corrosion, decrease of fissures and cracks, and extended durability.

Kinds of Waterproofing

- Rigid waterproofing is meant to seal filtrations, make waterproof concrete structures or waterproof coatings. Treatments for rigid waterproofing generally are: concrete and cement integral additives, and cement, epoxic, plastic, or metallic coatings.

- Flexible Waterproofing is intended for structures affected by temperature changes and water settlements. This kind of waterproofing is a protection capable of absorbing movements without suffering damages that could allow water access. Building maintenance is important both for old buildings and for new; a little time spent each year on a building health check can stave off costly repairs and restoration. If a building is neglected major problems can arise; a blocked gutter for example can lead to water getting into the building. A maintenance check should be carried out just before this time of year to ensure the building can survive unscathed.

Before you start any maintenance, make sure that you have the right equipment. Protective gloves are essential, and if you're working at a height be sure you have safety gear and another person with you to help. If you're unsure about doing any of the checks yourself, for example if some parts of the property are difficult to access, get a professional in to do them for you.

Perhaps the most important part of any building is its roof, and roof checks should be carried out regularly. If your roof is hard to access, you could try using a neighbouring building to see if there are any obvious signs of disrepair. Tiles that have slipped should be replaced as soon as possible, as holes in the roof can lead to both water and animals such as pigeons getting in. A chimney is a vulnerable area that should be checked closely, and flues should be cleaned out to avoid blockage. Any lead on your roof should be inspected for cracks. You should brush any moss from your roof, as overgrowth can block gutters and lead to drainage problems.

Gutters play the essential role of carrying rainwater away from your building, so it's essential that they're clear all the time. If the property sits amongst trees with falling leaves the gutters may need more attention. Gullies beneath the building should also be cleared out regularly to avoid rising damp.

The walls of your building will also need regular attention; although stone erodes naturally, major erosion is obvious and can cause problems. If you see mortar that is very eroded it should be re-done, using the same mix as the original. Cracks in walls should be filled in with mortar if they are small, and this may provide adequate wall protection. If the crack reopens however it should be looked at straight away by professionals. It may be the result of underlying problems such as subsidence. Air bricks, like guttering, should be cleared regularly to allow for ventilation beneath the building. For very old properties ground levels may have risen over the years; this is natural, but the ground height should be kept below that of internal floors.

External wood such as doors and windows should be checked for signs of rot; if you do find any, a carpenter should be able to carry out repairs rather than replacements. This is always more sympathetic to the character of the building.

Remember that any repair or replacement you need to carry out should be done using sympathetic materials. Listed buildings will have guidelines as to what exactly you should use, and not sticking to these can bring you into conflict with your planning department. Sometimes you can replace an old material with something similar, if the aesthetic effect is the same.

List Building - Are You in Compliance with the Law?

A few years ago, the United States legislature decided to put the hammer down on spam emails. Though it didn't really help much because spammers are international, if you're a U. S. citizen, you're bound to follow the law.

"I only send about 500 messages a month. Why would they bother me?" you may think. But even if that's the case, you're still liable. It only takes one spam complaint to shut you down or worse. You're probably alread1686y protected in some ways if you use a reputable autoresponder program. But if you're using your own autoresponder or mail system, then you should take note. Plus, some parts of the law will still apply.

Here's basically what the law says:

*You cannot have false or misleading information in your email headers or in the "From" and "To" lines and you must give accurate routing information, including the place where your domain originates and your proper email address. It must also identify you as the person who sent the email.

*You may not use misleading subject lines. You cannot deceive the recipient about what's inside the email.

*You must include an opt-out method, and provide a return email address. And when someone unsubscribes, you must honor their request.

Any opt-out method used must be active for at least 30 days from the time you send the message, and you have 10 business days to remove people who asked to be removed from your list. You can't transfer your list to another person, and you can't sell it.

*You must identify your message as an advertisement and you have to include your physical mailing address.

That's it in a nutshell. But there are other things to remember when you're list building and emailing out to other people. First, don't buy lists of email addresses--ever. Harvesting of email addresses is also against the law. Take time to set up a proper list building page that transmits names and email addresses to an autoresponder that will automatically confirm subscriptions. This is called "double opt-in," and it will save you from getting into trouble. The law doesn't say that you have to do this. It's just more protection in case a spam complaint ever arises.

And never neglect to include a link so that people can opt out, and indicate the link's purpose. When you use an online autoresponder service, this is taken care of for you. But if you have your own autoresponder or another mail program, you have to be sure that these elements are included. Otherwise, you face up to an $11,000 fine, and you could be sent to jail. It's not worth ignoring the law.
